Abstract
Penelitian ini bertujuan untuk: (1) menganalisis dan menguji pengaruh kepemimpinan transformasional terhadap produktivitas kerja guru, (2) menganalisis dan menguji pengaruh budaya organisasi terhadap produktivitas kerja guru, serta (3) menganalisis dan menguji bagaimana interaksi antara kepemimpinan transformasional dan budaya organisasi dalam mempengaruhi produktivitas kerja guru.
Penelitian ini menggunakan pendekatan kuantitatif dengan teknik pengumpulan data melalui angket, wawancara, dan observasi. Analisis data dilakukan menggunakan SmartPLS 4 dengan pengujian model pengukuran melalui outer model dan inner model, yang meliputi uji validitas konvergen, uji reliabilitas konstruk, nilai Average Variance Extracted (AVE), serta uji validitas diskriminan.
Hasil uji hipotesis menunjukkan bahwa kepemimpinan transformasional berpengaruh signifikan terhadap produktivitas kerja guru dengan nilai koefisien sebesar 0,317 dan p-value sebesar 0,004. Budaya organisasi juga berpengaruh signifikan terhadap produktivitas kerja guru dengan nilai koefisien sebesar 0,762 dan p-value sebesar 0,000 yang lebih kecil dari 0,05. Nilai R-square produktivitas kerja guru sebesar 0,745, yang berarti kepemimpinan transformasional dan budaya organisasi secara simultan memberikan kontribusi sebesar 74,5% terhadap produktivitas kerja guru, sedangkan sisanya sebesar 25,5% dipengaruhi oleh faktor lain di luar model penelitian. Temuan ini menegaskan pentingnya kepemimpinan visioner dan budaya kerja yang kondusif sebagai strategi peningkatan mutu kinerja guru di lingkungan madrasah.

This study aims to: (1) analyze and test the influence of transformational leadership on teacher work productivity, (2) analyze and test the influence of organizational culture on teacher work productivity, and (3) analyze and test how the interaction between transformational leadership and organizational culture influences teacher work productivity.
This study uses a quantitative approach with data collection techniques through questionnaires, interviews, and observations. Data analysis was conducted using SmartPLS 4 with measurement model testing through outer and inner models, which includes convergent validity tests, construct reliability tests, Average Variance Extracted (AVE) values, and discriminant validity tests.
The results of the hypothesis test indicate that transformational leadership significantly influences teacher work productivity, with a coefficient value of 0.317 and a p-value of 0.004. Organizational culture also significantly influences teacher work productivity, with a coefficient value of 0.762 and a p- value of 0.000, which is less than 0.05. The R-square value for teacher work productivity is 0.745, indicating that transformational leadership and organizational culture simultaneously contribute 74.5% to teacher work productivity, while the remaining 25.5% is influenced by factors outside the research model. These findings emphasize the importance of visionary leadership and a conducive work culture as strategies for improving teacher performance in madrasah environments.
