Abstract
Penelitian ini bertujuan untuk memahami peran sistem reward dan punishment dalam meningkatkan kinerja karyawan produksi pada UD. Niagara Garment Surabaya dengan menempatkan motivasi kerja dan kepuasan kerja sebagai faktor yang memediasi hubungan tersebut. Dalam menghadapi persaingan industri konveksi yang semakin ketat, perusahaan dituntut untuk mengelola sumber daya manusia secara efektif agar produktivitas dan kualitas hasil produksi tetap terjaga. Penerapan penghargaan dan sanksi menjadi salah satu strategi manajemen untuk membentuk disiplin kerja, meningkatkan motivasi, serta menciptakan kepuasan kerja karyawan.
Penelitian ini menggunakan pendekatan kualitatif dengan teknik pengumpulan data melalui observasi lapangan, wawancara mendalam, dan dokumentasi. Informan penelitian terdiri dari karyawan bagian produksi dan pihak manajemen. Analisis data dilakukan melalui reduksi data, penyajian data, dan penarikan kesimpulan untuk memahami fenomena yang terjadi secara menyeluruh.
Hasil penelitian menunjukkan bahwa pemberian reward, seperti bonus, tunjangan loyalitas, dan tambahan insentif, mampu meningkatkan semangat kerja, rasa dihargai, dan kepuasan kerja karyawan. Sementara itu, punishment berfungsi sebagai sarana pembinaan disiplin kerja, namun penerapannya yang belum konsisten menimbulkan persepsi ketidakadilan di kalangan karyawan. Motivasi kerja dan kepuasan kerja terbukti menjadi faktor penting yang memperkuat peningkatan kinerja, ditunjukkan melalui meningkatnya tanggung jawab, kedisiplinan, serta kualitas hasil produksi.
Penelitian ini menyimpulkan bahwa sistem reward dan punishment yang diterapkan secara adil, konsisten, dan transparan dapat menciptakan motivasi dan kepuasan kerja yang lebih baik sehingga berdampak positif terhadap kinerja karyawan produksi. Oleh karena itu, perusahaan disarankan untuk memperbaiki konsistensi penerapan sanksi serta mempertahankan sistem penghargaan yang mampu meningkatkan kesejahteraan dan rasa keadilan karyawan.

This study aims to understand the role of reward and punishment systems in improving production employee performance at UD. Niagara Garment Surabaya by positioning work motivation and job satisfaction as mediating factors in this relationship. Facing increasingly fierce competition in the garment industry, companies are required to manage human resources effectively to maintain productivity and production quality. The implementation of rewards and sanctions is one management strategy to foster work discipline, increase motivation, and create employee job satisfaction.
This study uses a qualitative approach with data collection techniques through field observation, in-depth interviews, and documentation. The research informants consisted of production employees and management. Data analysis was conducted through data reduction, data presentation, and drawing conclusions to understand the phenomenon as a whole.
The results showed that providing rewards, such as bonuses, loyalty allowances, and additional incentives, can increase employee morale, a sense of appreciation, and job satisfaction. Meanwhile, punishment serves as a means of fostering work discipline, but its inconsistent application creates perceptions of unfairness among employees. Work motivation and job satisfaction have been proven to be important factors that strengthen performance improvements, demonstrated by increased responsibility, discipline, and production quality.
This study concluded that a reward and punishment system implemented fairly, consistently, and transparently can create better motivation and job satisfaction, thus positively impacting the performance of production employees. Therefore, companies are advised to improve the consistency of sanction application and maintain a reward system that can improve employee well-being and a sense of fairness.
